The Situation

It also meant a candid conversation with leadership, making it aware that its well-intentioned recognition of emergency heroics was reinforcing the dependency it wanted to escape.

From there, the focus shifted to capturing what only one person knew. POWERS converted the veteran technician’s tribal knowledge into documented operating procedures, work instructions, training documents, and repeatable processes. His role was deliberately reframed, from emergency responder and Superhero to knowledge superhero and maintenance ambassador. A new maintenance ambassador program made him the first point of contact for onboarding new technicians, so the expertise built over 25 years could finally spread across the team instead of leaving with one person.

In parallel, POWERS rebuilt the relationships around maintenance. Daily communications between Production and Maintenance were facilitated and improved, replacing blame with coordination, and machine-operator training was introduced to clarify where responsibility for equipment sat. Together, the documented procedures, the ambassador program, the onboarding path, and the new Production-Maintenance rhythm broke the reactive firefighting cycle and gave the team room to do preventative and predictive work as planned, not as an afterthought to the next emergency.
